En el marco del Día Mundial del Refugiado, 20 de junio, Periódico del Talento conversa con Amaia, directora de Tent España, la coalición nacional de Tent Partnership for Refugees. Esta organización internacional, con presencia en más de diez países y una red de más de 500 empresas, trabaja para promover la integración laboral de las personas refugiadas, conectando su talento con oportunidades reales en el sector privado. Desde su lanzamiento en España en noviembre de 2023, Tent España ha logrado movilizar a más de 50 grandes empresas que apuestan por un mercado laboral más inclusivo y diverso. En esta entrevista, Amaia nos comparte los logros alcanzados, los desafíos superados y la visión de futuro de Tent, en un momento clave para visibilizar el potencial transformador de la inclusión laboral de las personas refugiadas.

  1. Para comenzar, Amaia, ¿puede contarnos brevemente cuál es la misión actual de Tent Partnership for Refugees y cómo encajan sus objetivos dentro del Día Mundial del Refugiado?

Tent España es la coalición española de Tent Partnership for Refugees, una red de más de 500 empresas a nivel global que están comprometidas con la inclusión laboral de las personas refugiadas al mercado laboral. Nuestra misión es movilizar a grandes empresas para conectar a las personas refugiadas con el empleo, ya sea a través de oportunidades de trabajo o iniciativas de preparación al empleo, como la formación o la mentoría profesional.

El Día Mundial del Refugiado, celebrado cada 20 de junio, tiene como objetivo concienciar sobre la situación de las personas refugiadas y honrar su fortaleza y resiliencia. Cada edición se centra en la inclusión y el reconocimiento de los refugiados como miembros valiosos que contribuyen a nuestra economía y a nuestra sociedad. En esta fecha, así como durante todo el año, animamos y apoyamos a nuestra red de empresas a generar difusión acerca de sus programas de inclusión de talento refugiado para que más empresas se animen a contratar refugiados.

  1. ¿En qué medida ha crecido la red global de empresas aliadas de Tent desde su lanzamiento en 2016, y cómo se traduce eso en oportunidades reales de empleo para personas refugiadas?

Tent Partnership for Refugees (Tent) fue fundada por Hamdi Ulukaya, fundador y CEO de Chobani (una de las mayores empresas de alimentación en Estados Unidos) en 2016 en Nueva York, donde la organización tiene sede. Desde entonces, nos hemos expandido y, actualmente, estamos presentes en once países: en siete países de Europa, incluyendo, además de España, Alemania, Francia, Países Bajos, Polonia, Reino Unido y Suecia; y en cuatro países de América, incluyendo Estados Unidos, Canadá, México y Colombia.

Hace poco celebramos un nuevo hito, y es que, desde nuestra fundación, hemos conseguido sumar a más de 500 grandes empresas en nuestra red global. A través de esta red de empresas miembro, hemos conectado a cientos de miles de personas refugiadas con oportunidades de empleo hasta la fecha.

  1. Usted es la directora de Tent España. ¿Cuáles han sido los principales desafíos y también los logros más significativos que han visto en la integración laboral de refugiados en este país/región?

En España, lanzamos nuestra coalición Tent España en noviembre de 2023, y a día de hoy nos enorgullece contar con más de 50 grandes empresas miembro de sectores tan diversos como el bancario, farmacéutico, hotelera, de servicios y retail. El crecimiento de nuestra coalición demuestra el interés y la voluntad del sector privado en España por integrar a la población refugiada; un movimiento que representa un gran oportunidad para el mercado laboral español, que sufre escasez de talento y falta de mano de obra en muchos sectores.

Entre los grandes retos, destacaría que la inclusión laboral de las personas refugiadas en España es un tema relativamente novedoso, especialmente cuando comparamos a otros países en los que las empresas están más familiarizadas con este tipo de iniciativas. Desde Tent España sensibilizamos y acercamos a las empresas a la realidad de las personas refugiadas, quienes se enfrentan a importantes barreras estructurales a la hora de acceder al empleo, como la falta del dominio del idioma, las dificultades para homologar títulos universitarios, las limitaciones en el acceso al transporte, o las diferencias culturales. Ayudamos a las empresas a abordar estos obstáculos en los procesos de selección y de incorporación de talento refugiado a sus equipos mediante buenas prácticas, formaciones a equipos de Recursos Humanos, y orientación individualizada en base a las necesidades de la empresa.

Observamos que, cuando las empresas abordan estas barreras y adaptan sus procesos para hacerlos más inclusivos para la población refugiada, aumenta su interés por escalar sus iniciativas de contratación.

La inclusión de las personas refugiadas se traduce en una oportunidad para todos; a la vez que las personas refugiadas obtienen la oportunidad de acceder al mercado laboral, las empresas tienen la oportunidad de ganar un talento diverso que tiene un impacto positivo a todos los niveles. Por un lado, las empresas observan una mayor tasa de retención de talento en los empleados refugiados, debido a su grado de compromiso con la empresa. Por otro, favorece un buen clima laboral donde el respeto y la igualdad de trato beneficia a la productividad del equipo de trabajo, generando un mayor sentimiento de pertenencia por parte del resto de empleados, quienes celebran este tipo de iniciativas. Además, según una encuesta que realizamos hace dos años, el 65% de los consumidores españoles están mucho más dispuestos a comprar productos y servicios de empresas que contratan a personas refugiadas (mientras que sólo un 8% son menos propensos), por lo que la contratación de talento refugiado también ayuda a mejorar la imagen de la empresa de cara a los consumidores, quienes esperan que las empresas se lleven a cabo iniciativas responsables y sostenibles.

  1. Dos áreas clave de Tent son la contratación y la mentoría (mentoring). ¿Cómo funcionan estos programas en la práctica y cuáles son los resultados que han observado hasta ahora?

Ayudamos, de manera gratuita, a varias grandes empresas a lanzar programas de empleo para personas refugiadas. Conectamos a las empresas con entidades y ONG socias de la red de Tent España que cuentan con perfiles adecuados para sus vacantes, y organizamos sesiones de preselección justo a estas entidades socias y realizamos un seguimiento individualizado para asegurar una integración laboral exitosa. Recopilamos y compartimos buenas prácticas de empresas de nuestra red global, ofrecemos formaciones a equipos de Recursos Humanos y D&I acerca de cómo adaptar sus procesos de selección considerando los perfiles refugiados.

Algunas empresas que nunca antes habían contratado a personas refugiadas han dado sus primeros pasos con nuestro apoyo, empezando a pequeña escala. Al ver de primera mano el impacto positivo en sus equipos y la vida de estas personas, muchas deciden  dar un paso más e incorporar a más refugiados.

Respecto al Programa de Mentoría Profesional para Mujeres Refugiadas, es una iniciativa de voluntariado corporativo en la que conectamos a personas voluntarias de empresas – que desean ejercer como mentores – con mujeres refugiadas que necesitan orientación y apoyo para acceder al empleo en España. En este programa participan una veintena de empresas de nuestra red y, desde el lanzamiento del programa en 2021, hemos dado la oportunidad de participar en el programa a más de 400 mujeres refugiadas en España. Las personas voluntarias de las empresas, que previamente reciben una formación por parte de Tent, son asignadas a una participante refugiada (mentee). A lo largo del programa, ayudan a su mentee a analizar sus objetivos profesionales, elaborar o adaptar su CV, redactar cartas de presentación, familiarizarse con plataformas de búsqueda de empleo, prepararse para entrevistas de trabajo y ampliar su red de contactos profesional. Aparte del enriquecimiento a nivel profesional para las mentees, este programa representa una experiencia muy valiosa para los propios voluntarios, ya que les ayuda a conocer la realidad de este colectivo y, a través del apoyo y orientación que ofrecen a sus mentees, ven el impacto que pueden generar en sus vidas.

  1. Mirando hacia el futuro, ¿qué nuevos objetivos o proyectos tiene Tent España para seguir escalando su impacto, especialmente en el marco del Día Mundial del Refugiado? ¿Hay alguna novedad que nos pueda adelantar para este año?

Nuestro objetivo es generar cada vez un mayor impacto: esto es, lograr que aquellas empresas en España que nunca han contratado a personas refugiadas hasta la fecha den ese primer paso y empiecen a integrar este talento en sus equipos, y que aquellas que ya tienen programas de contratación de refugiados amplíen sus iniciativas y contraten a gran escala.

En Tent España, creemos que la inclusión laboral es clave para la integración y el bienestar de las personas refugiadas, y queremos facilitar que cada vez más compañías se sumen a esta misión. La necesidad es grande y queremos apoyar a las empresas para que su contribución social crezca en alcance y profundidad.
