El absentismo no es un síntoma: es una llamada a repensar el liderazgo

En el contexto actual, marcado por la presión competitiva, la incertidumbre geopolítica y la aceleración tecnológica, el reto silencioso al que muchas compañías están haciendo frente no tiene que ver con los márgenes, ni con la cuota de mercado. Tiene que ver con las personas. Concretamente, con el aumento sostenido del absentismo y su impacto directo en la productividad, el clima y la sostenibilidad del negocio.

El coste del absentismo —sea por enfermedad común, ansiedad, estrés o desmotivación— ya no puede considerarse una variable colateral. Se ha convertido en una métrica crítica. En algunos sectores, la pérdida de horas efectivas de trabajo alcanza niveles que comprometen seriamente los resultados operativos y la moral de los equipos. Y lo más preocupante: muchas de estas ausencias se podrían evitar si gestionáramos mejor lo que las precede.

Lo que precede —y muchas veces no se ve— es el deterioro progresivo del estado emocional de nuestros equipos. Ese desgaste que no siempre se verbaliza, pero que se nota. En la falta de energía, en la caída del compromiso, en la desconexión con el propósito o en la rotación pasiva. Y que afecta de forma distinta a cada generación dentro de la empresa.

Hoy gestionamos equipos donde conviven cinco generaciones, con diferentes formas de trabajar, motivarse y relacionarse con la empresa. Esto exige un modelo de liderazgo más consciente, más atento a los ciclos vitales y más enfocado en generar entornos de alto rendimiento emocional.

La clave está en anticipar. No en reaccionar.

La mayoría de las bajas relacionadas con el malestar psicológico no aparecen de un día para otro. Se gestan durante semanas o meses. Pero si no contamos con los mecanismos adecuados para detectar a tiempo las señales de fatiga emocional, estrés crónico o desalineamiento, llegamos tarde. Y cuando se llega tarde, el coste es mucho mayor: para la persona, para el equipo y para la cuenta de resultados.

Por eso, más allá de los clásicos programas de clima laboral o bienestar corporativo, las organizaciones que están marcando la diferencia son aquellas que han incorporado herramientas de medición continua del estado emocional de sus equipos. Instrumentos que permiten tener una visión clara, ética y accionable sobre cómo está evolucionando el compromiso, la resiliencia, la motivación y la salud mental en tiempo real.

No se trata de medir por medir. Se trata de gestionar con datos lo que antes solo intuíamos. De dotar a los comités de dirección de información clave para tomar decisiones sobre personas con el mismo rigor que aplicamos a decisiones financieras o de mercado.

Porque el compromiso no se genera en los PowerPoints. Se construye en la experiencia real de las personas. Y si queremos plantillas más estables, más productivas y más alineadas con el propósito de la compañía, tenemos que empezar por entender qué las desgasta, qué las motiva y cómo evitar que lleguen al límite.

Esto no es una cuestión de sensibilidad social. Es una cuestión de visión empresarial. Cuidar el bienestar emocional de las personas no es paternalismo: es estrategia. Es proteger el activo más importante que tiene cualquier compañía: su talento. Y eso, bien entendido, es una responsabilidad en primer lugar del CEO, no solo de Recursos Humanos ni de los managers .
