¿ Cómo hacer que la transformación cultural impacte en el negocio ?

En primer lugar habría que reflexionar sobre porqué la transformación cultural tiene que impactar en el negocio.

El negocio, gestionar una organización para que genere valor y ofrezca resultados es el epicentro de cualquier actividad economica y por lo tanto de cualquier sistema de personas que se agrupan para conseguirlo.

Y estos “sistemas”, en forma de organización están formados por procesos, procedimientos, estructuras, pero sobre todo por valores y comportamientos de todos los que forman parte de ellos. Lo que normalmente entendemos como “cultura organizativa”, algo que existe, pero que cuesta tocar, aunque no observar.

La mejor forma, y casi diría que la única, para que la transformación cultural impacte o tenga un efecto positivo en el negocio, es hacer que esa cultura organizativa, con los valores, comportamientos y actitudes que implica esté alineada al momento de evolución y cambio que requiere el negocio.

Por eso, cuando la transformación, o mejor dicho la evolución organizativa no impacta en el negocio o impacta de la forma incorrecta es precisamente por que no se ha llevado a cabo un alineamiento de todos los elementos que conforman esa cultura con el momento de cambio o evolución que precisa el negocio.

Entender en que momento se encuentra la actividad de la organización, hacia donde debe dirigirse e identificar que implica esto en términos de valores, comportamientos observables y no tolerables es la mejor manera de tratar de evolucionar una cultura organizativa para que acompañe los resultados.

Las organizaciones no están siempre en el mismo momento. Viven los vaivenes del mercado, de la aparición de competidores, de situaciones inesperadas, pero la cultura suele permanecer inamovible. Ahí radica la clave. Entender el momento que atraviesa el negocio, la actividad, el producto o el servicio y alinear, alinear y alinear los comportamientos y los valores con lo que realmente se necesita la organización. Creo que no existe mejor forma de hacer que la evolución de una cultura organizativa ayude a conseguir resultados.

¿ porque un CHRO tiene que tener un rol estratégico ?

Al contario, quizás, precisamente por esta irrupción masiva de la IA, aún es más relevante poner el foco en como ayudar a que las personas de una organización marquen la diferencia. Si siempre ha sido un rol clave, ahora aún más. Las organizaciones tienen que encontrar el equilibrio entre tecnología, negocio y personas, por lo que cualquier rol que tenga responsabilidad sobre equipos y personas adquiere una relevancia mayor que en el pasado. Y, el principal ejecutivo en el área de talento, cultura, personas de una organización tiene que ser el principal activista de la dimensión Personas en su organización. Trabajar con coherencia junto a otros roles clave para que, ese tripartito esté cohesionado y diseñe políticas y procesos coherentes. De nada sirve tener una gran inversión tecnológica, si las personas no la procesan y adoptan. De nada sirve tener una gran estrategia de personas, si la tecnología es un área estanca. De nada sirve tener el mejor producto y servicio, si las personas no lo acompañan y lo hacen suyo.

Por todo ello, ahora más que nunca el rol de un Chief People Officer,  Chief HR Officer o Director de RRHH es más estratégico que nunca.

¿ Que pasa en un proyecto de cambio cultural cuando el equipo directivo no está alineado ?

En la línea de lo explicado anteriormente, lo que pasa es que puede no pasar nada. Y esto siempre es una mala noticia para el negocio. La falta de alineación deriva en management de silos y la gestión de silos deriva en falta de cohesión. La gravedad de la falta de alineamiento es probablemente una de las principales causas de mortalidad de cualquier proceso de gestión del cambio y transformación. Por eso, uno de los mecanismos para trabajar sobre ello es desarrollar equipos de alto rendimiento directivos primero y no directivos después que trabajen en torno a la confianza y a la identificación de un propósito compartido. Pocos me parecen todos los esfuerzos que puedan llevarse a cabo en cualquier organización para trabajar en identificar ese propósito y en construir relaciones de confianza y colaboración. Porque una relación de confianza sana y consistente es la que permite trabajar en el propósito, y cuando se tiene un propósito compartido, la alineación de intereses es algo natural, Este es el principal riesgo de un proyecto de cambio cultural, creer que es posible llevarlo a cabo sin trabajar la confianza, el propósito y la alineación.
